How Are Coral Reefs Formed

Reefs are centers of biodiversity, where youll find many types of fish,  invertebrates and other marine life. But did you know that coral reefs are also alive? What Are Coral Reefs? Before learning how reefs form, its helpful to define a reef.  Acoral reef is made up of animals called stony corals. The stony corals are made up of tiny, soft colonial organisms called polyps. Polyps look a lot like a sea anemone, as they are related to these animals. They are invertebrates in the Cnidaria  phylum. In stony corals, the polyp sits within a calyx, or cup that it excretes. This calyx is made of limestone, also known as calcium carbonate. The polyps are interconnected to form a mass of living tissue over the limestone skeleton.  This limestone is why these corals are called stony corals.   How Do Reefs Form? As the polyps live, reproduce, and die, they leave their skeletons behind.  A coral reef is built up by layers of these skeletons covered by living polyps. The polyps reproduce either through fragmentation (when a piece breaks off and new polyps form) or sexual reproduction through spawning. A  reef ecosystem  may be made up of many species of corals.  Healthy reefs are typically colorful, highly biodiverse areas made up of a mishmash of corals and the species that inhabit them, such as fish,  sea turtles, and invertebrates such as  sponges, shrimp, lobsters,  crabs, and  seahorses.  Soft corals, like  sea fans, may be found within a coral reef ecosystem, but do  not build reefs themselves.   The corals on a reef are further cemented together by organisms like coralline algae, and physical processes like waves washing sand into spaces in the reef.   Zooxanthellae In addition to the animals living on and in reefs, the corals themselves host zooxanthellae. Zooxanthellae are single-celled dinoflagellates that conduct  photosynthesis. The zooxanthellae use the waste products of the coral during photosynthesis, and the coral can use the nutrients provided by the zooxanthellae during photosynthesis. Most reef-building corals are located in shallow water where they have plenty of access to the sunlight needed for photosynthesis. The presence of the zooxanthellae helps the reef to thrive and become larger. Some coral reefs are very large. The  Great Barrier Reef, which stretches more than 1,400 miles off the coast of Australia, is the worlds largest reef. 3 Types of Coral Reefs Fringing reefs: These reefs  grow close to the coast in shallow waters.Barrier reefs: Barrier reefs, like the Great Barrier Reef, are large, continuous reefs. They are separated from land by a lagoon.Atolls:  Atolls are ring-shaped and located near the sea surface. They get their shape from growing on top of underwater islands or inactive volcanoes. Threats to Reefs An important part of coral reefs is their calcium carbonate skeleton.  If you follow ocean issues, you know that animals with calcium carbonate skeletons are under stress from ocean acidification  Ocean acidification causes a lowering of the oceans pH, and this makes it difficult for corals and other animals that have calcium carbonate skeletons. Other threats to reefs include pollution from coastal areas, which can affect reef health, coral bleaching due to warming waters, and damage to corals due to construction and tourism. Plot Development in Aldous Huxleys Brave New World Essay...

In the beginning of Aldous Huxley’s Brave New World, set in the year 2450, the reader is educated on the society in which the novel’s premise takes place, through a tour given by the hatchery director for a group of students. It introduces the basis of the society, artificial procreation, while also establishing the societal hierarchy that they hold so dear. It also demonstrates the fact that Alphas, members of the highest caste, hold prestigious positions of honor, while Epsilons, members of the lowest caste, are left to hold the world’s unwanted work. They show how each and every test tube human is conditioned to be content in the world they live in, no matter the caste. Through this scene, Huxley sets up the ruling†¦show more content†¦When Lenina and Fanny are discussing hypnopà ¦dic phrases, a particular one, â€Å"Ending is better than mending, ending is better than mending† (p. 50) comes up. This phrase, repeated ad nauseam, uses the art o f euphemism to command people to perform society’s bidding. This statement is stating that it is better to end a piece of clothing, than mending it. In this case, ending means that people will be in the market to buy a replacement for what they chose to end, and thus will be supporting the economy in this pursuit. On top of that, as a direct result of Bokanovsky’s Process, the creation of humans has fallen into line with the economic principles of supply and demand. For example, when the Hatchery Director is giving a tour to students, the reader is enlightened by what this process entails: †¦a bokanovskied egg will proliferate, will divide. From eight to ninety-six buds, and every bud will grow into a perfectly formed embryo and every embryo into a full-sized adult. Making ninety-six human beings grow where only one grew before†¦ (p. 6) The process shows that humans have become a commodity in the society of the Brave New World. They are no longer separate humans, but rather beings that were genetically engineered under the principles of mass production. This transformation into a commodity experienced by the human race endeavors to prove that their idea of societal success includes economics, and thus massShow MoreRelatedA Brave New World by Aldous Huxley1684 Words   |  7 Pagesimperfect world and is usually only a hopeful dream. Moreover, employees prefer a company with a long-term Job guarantee. The next step in the talent management cycle is integrating your new employees in the firm structure. Let them become part of the team and show them what their Job is. Help them to get settled in their new job with the help of trainings or with other qualified workers. ln order for employees to stay motivated, competitive and creative, a company has to develop their talents. This can for example be done with advanced trainings to keep them updated. One of the most important parts of talent management is motivating your workers. It has been shown, that motivated and enthusiastic employees work to the best of the company. A company can only stay competitive with motivated workers you see themselves as part of the decision management team. Furthermore, a company should want to retain their talents. The entire selection process is highly costly since a firm invests in advertisement, the selections process, the Job training etc. Also, the employees gained an inside view of the company and its organizational structure. These information can be of high value to competitors in the struggle for market share and competitiveness. According to McKinsey Report (2005), the expectation for the next 1 5 years is: 2) Genarational Changes: Because of the changing in demographic composition of the workforce, the need of managing talent increased. Example: Australia (one of the countries which are ageing rapidly) In the last 40 years, the average of life of working shortened Now, older workers are working longer than the past. They retire at 55, 60 istribution of age of Australia for the year 2000 and 2025 (the expectation) is: 3) Business Success: Talent management provides competitive advantage where financial capital is enough It also provides better results for shareholders. According to McKinsey Report 2005 and 2006, 86% of global business executives believe that talent is the greatest contributor to their companys profits, yet 54% of senior managers do not spend sufficient high quality time on talent management. The Process of Talent Management Talent management starts with the business strategy and what it signifes in terms of he talented people required by the organization. This provides the basis for talent planning. Ultimately, the aim is to develop and maintain a pool of talented people. We used to understand the process of talent management traditionally which is consisted of linear steps. The steps are: 1 . Decide what positions to fill, through Job analysis, personnel planning and forecasting. 2. Build a pool of Job candidates, by recruiting internal or external candidates. 3. Have candidates complete application forms and perhaps undergo initial screening interviews. 4. Use selection tools like ests, interviews, background checks and physical exams to current candidates. 5. Decide to whom to make an offer. 6. Orien, train and develop employees to provide them with the competencies they need to do their Jobs. 7. Appraise employees to asses how theyre doing 8. Reward and compensate employees to maintain their motivation. This linear form clearly illustrates the main phases of the process however it gives us a impression that phases necessarily follows. In fact that is not the case it is possible for us to use the information we have gathered in one phase on another previous phase. Today he process of talent management takes the form of a bundle of interrelated processes, as shown in the fgure below. This enables us to see the complex relations between phases. This is done through the talent pipeline, which consists of the processes of resourcing, retention planning, succession and career planning and learning and development (especially leadership and management development) that maintain the flow of talent needed by the organization. Its elements are described below. Talent Planning:Talent planning is the process of establishing how many and what sort of talented people are needed now and in the future. It is a sub-set of workforce planning, as described in Chapter 18, and uses the same techniques. It leads to the development of policies for attracting and retaining talent and the determination of future requirements as monitored by talent audits. It also infuences the development of the roles talented people carry out. Resourcing:The outcomes of talent planning are programmes for obtaining people from within and outside the organization (internal and external resourcing). They involve the implementation of policies for Programmes:These policies and programmes describe the approach to ensuring that he organization gets and keeps the talent it needs. Attraction policies infuence programmes for external resourcing. Retention policies are designed to ensure that people remain as engaged and committed members of the organization. Line managers can be asked to carry out separate risk analyses for any key staff to assess the likelihood of their leaving so that steps can be taken to encourage them to stay. The outcome of these policies is a talent flow that creates and maintains the talent pool. Talent Audit:A talent audit identifes those with potential, often through a performance management assessment. It provides the basis for career planning and development ensuring that talented people have the sequence of experience supplemented by coaching, mentoring and learning programmes that will equip them for carrying out more demanding roles in the future. Talent audits can also be used to indicate the possible danger of talented people leaving (risk analysis) and what action may need to be taken to retain them. Role Development:Talent management is concerned with the roles people carry out. This involves role development ensuring that roles provide the responsibility, challenge and autonomy equired to create role engagement and motivation. It also means taking steps to ensure that people have the opportunity and are given the encouragement to learn and develop in their roles. Talent management policies focus on role fexibility giving people the chance to expand their roles by making better and extended use of their talents. Talent Relationship Management:Talent relationship management is about building effective relationships with people in their roles. Talent management free essay sample The process of finding and hiring the best-qualified candidate from inside or outside of an organization to perform specified task in a timely and cost effective manner is termed as recruitment. HR mangers have to be very careful in this selection and recruitment process. One wrong decision can bring about huge financial and administrative wrongdoings in the organization. There are many process of recruiting depending on the type of organizations. Here, I give my own thoughts on different steps of recruitment and selection. Figure above shows the generic view of the recruitment process. Below we shall discuss in detail about each step. Anticipate the need This falls under the workforce planning. HR manager has to first anticipate the need based on the shortage or surplus of the employees. Only after the clear analysis of the need of the staff can the HR department teams go ahead with other steps. This is the most significant step in my view as it drives the rest of the processes. We will write a custom essay sample on Talent management or any similar topic specifically for you Do Not WasteYour Time HIRE WRITER Only 13.90 / page 1. 2 Specify the job After anticipating the need, the next step for the HR team is to provide the specification of the job. Before providing any specification, HR team has to do thorough research about the task to be performed by the new comer. This not only helps them to choose quality employees but also make their job easier by omitting not desired resumes. 1. 3 Develop the pool Making specification of the Job is not enough. HR team has to reach to its targeted customer after the preparation of the job description. This can be done via two ways i. e. internal and external sources. Internal sources include job posting, talent inventory, promotion and transfer. External sources include walk-in, advertisements, employee referrals, employment agencies, educational institutions, professional associations and job fairs. 1. 4 Assess the candidates After developing the pool of the interested candidates, next step is to assess the candidates. Assessment can be done in many stages. First step can be through resume selection. Then interview can be conducted to test the candidates’ knowledge on whatever they mentioned in the CV. In specific job profile skills can be tested through on hand experience. 1. 5 Close the deal After assessing the candidates through rigorous process framed by the HR team, next step is to close the deal. Salary negotiation helps HR manager to understand the cost of the hire compared to the value they will be adding to the companies. Deal can be closed considering mutual benefits. 1. 6 Integrate the new comer After the deal is closed, the next step for the company is to integrate the new comer. This has to be done via assigning mentor for him/her. Immersion training can be provided to the new hires so that they can perform the job well and get used to of the new work environment. 1. 7 Audit and review Final stage in the recruitment and selection process is to audit and review the performance of the new comer and the decision of hiring him/her. This helps in future recruitment and also helps the new hire if he/ she need any help in his/her professional growth. Talent Management Talent management refers to the anticipation of required human capital for the organization at the time then planning and implementing the plan to meet those organizational aims and objectives. The main objectives of talent management are: Identify the gap between the talent required and the existing talent to meet organizational goals. Facilitate and support management to implement accurate hiring and promotion decisions. Develop the talent to face the transition period and the rapid changes that occur in today’s business world. Also helps in the promotion. Develop a succession and retention plan to sustain organizational excellence. Strategic perspective of talent management can be divided into various parts as described below. 1. Process: use people management processes to optimise development and deployment of talent. 2. Cultural: Managing talent in the organization has to come with a default belief that talent is most critical factor for success. 3. Competitive: Firm’s competition with external sources and the competition within the organization is one thing. However, in certain cases not involving talents for any kind of competition and letting them free to be creative results to be a boon. Keep talent away from the competition. 4. Developmental: There are certain employees who are not god-gifted or naturally talented. Under certain training and motivation, these employees can transform from mediocre to creative ones. Accelerate the development of high potentials. This is very important but highly ignored aspects of talent management by Human Resource department. 5. HR Planning: Hiring a talented bunch of people is not enough. It is neither a justice to the organization nor to the employees. An elephant and a monkey cannot be judged on the basis of same competition. Managing the talent involved a lot of planning to ensure right people in right jobs at the right time. 6. Change management: Total management of an organization can be changed with a proper talent management. Use the specific talents to drive change in specific areas. Again this is in accordance with the right people at right place. However, core competitive advantage of the firm has to be considered before any changed is brought.
